Work Motivation and Incentives on Employee Performance in Indonesian Hotels: A Systematic Literature Review

Abstract:

This study aims to investigate the relationship between work motivation, incentives, and employee performance in the hospitality industry, as well as how these factors interact within the context of Indonesian work culture. The method employed is a Systematic Literature Review (SLR), which involves data collection from various journals and articles published between 2016 and 2025. Selection is based on relevance to the hospitality sector, focusing on the relationship between motivation, incentives, and employee performance. The results of the study indicate that work motivation plays a central role as a mediator between independence, training, and leadership style, influencing employee performance. Non-monetary incentives have been proven more effective in increasing employee engagement than financial incentives alone. Additionally, a positive organizational culture, strong work discipline, and employee recognition also significantly contribute to increased motivation and performance. Transformational leadership consistently increases motivation and job satisfaction, which in turn has a positive impact on performance. In conclusion, a holistic and contextual approach to human resource management is essential for optimizing employee performance in the hospitality industry. Suggestions for further research include longitudinal studies and more comprehensive development models, as well as the implementation of adaptive incentive and leadership strategies according to employee needs.
